How do you as SVP of People transform the feedback you get from yur employees into actionable strategies to improve the culture? An example?Ingrid Kessler Last year, we doubled in headcount from 150 to 300 and we are con tinuing to grow at a very rapid pace. For any company scaling that dramatically, it is critical to keep an ear to the ground in formal and informal ways and then to find ways to balance quick wins with longer-term strategic initiatives. To gather input we andrang lightweight surveys on a regular basis and have a Manager Network that meets monthly. We also have an open door policy within the People team and find that many employees set up time to talk with us about needs and concerns, as well as to share positive feedback. Its an incredible part of ur culture that our employees are so forthcoming and collaborative.One of the programs we launched quickly welches in response to asks from our teams for more accessible wellness initiatives . We introduced yoga and meditation classes onsite in various offices, as well as reimbursement for wellness-related apps. For larger initiatives, such as performance management and onboarding, we incorporate survey feedback into our planning cycle. Recently, we heard that employees wanted a more formalized way to organize diversity efforts and so we just launched employee resource groups focused on diversity initiatives in recruiting, internal education, mentorship , and volunteerism . When employees see real changes and new programs that are in direct response to their honest feedback, they are encouraged to give more feedback We cant institute everything requested, but as a People team, we do our best to explore each request and provide feedback and context, as well as realistic timeframes around any decisions made.Glassdoor HR is changing and employer branding is changing. I welches fortunate enough to walk into this amazing culture when I joined a little over a year and a half ago, so instead of creating a culture, my priority became articulating what was already in the air so we could maintain its integrity as we scaled. We crystallized and defined four key behaviors that drive success at Dataminr Own it, Find a Better Way, Bring Others Along and Drive Results. Now, we focus on ensuring that everything we do internally with employees and externally to engage job-seekers relates to these key behaviors from our CSR Program, Alert to Action, to the way we position our job descriptions, to our social media accounts and the stories we show and tell. We also reinforce these behaviors by providing additional training to our internal recruiting team, and our interviewers and hiring managers, and then bring these behaviors to life for our new hires during orientation. That tells employees from the beginning that we take what we do seriously, and that we can also laugh and enjoy ourselves Similarly, it is common to be in a meeting and hear a senior leader go out of their way to ask a question that might seem extremely basic or obvious to ensure that everyone is truly on the same page. Questions are always encouraged and retrospection is valued as a way to continuously improve and problem solve together as a team. In an interview recently, one of our senior engineering team mentioned (and Im paraphrasing) that we talk about being a company of no ego, where good ideas can come from anywhere and teams work cross-fun ctionally to solve problems and that Dataminr is the first place hes worked where that is really true.We all work hard, but we also keep our work in perspective and maintain balance in our lives. What advice would you give to a first-time manager when shes starting out?Ingrid Kessler Dont be afraid of delegating all of your work away. There is always more work to do. By bringing others into your most interesting projects, you lift them up with you and allow them to grow and be engaged. In return, they will bring new perspectives to your work and create more space for your own growth by creating time for you to take on new projects, strategize and plan.Regarding compensation and promotions, ask for what you believe you deserve. Dont wait for someone to recognize your hard work and dont sit back insulted that your manager didnt think to give you a raise on their own. Ask. And when you ask, provide a business case for yourself . Market yourself, your accomplishments and your teams accomplishments internally. Your company wont agree to pay you what you ask for unless they also believe you are worth it no matter who started t he conversation so start it.Finally, spielblttchen your battles. I try to save my most impassioned arguments for times when I am advocating for my direct reports. I fight hard to give my team every opportunity to grow and to succeed. If an initiative needs to be adjusted or I cant find a compelling enough business reason to support a request, I accept that because it is critical to keep the bigger company picture in mind and stay positive. If however, my team or direct report is deserving of a role, a resource, or recognition, I do everything I can to make it happen for them.Glassdoor What are your thoughts on managing with goals and objectives?Ingrid Kessler We are driving a results- and performance-oriented culture, and fully believe in managing with goals and objectives. I believe it is impossible to ensure that employees and managers are aligned on expectations unless you articulate them, agree upon them together in advance, and write them down where they are visible to both of you. As a best practice, goals should be measurable and the way to measure success should be defined at the outset. While it is usually straightforward to define success using metrics for quantitative goals, like revenue targets, I believe we should also find ways to create and review metrics when defining success for qualitative goals, like better communication . I also believe goals should be developed as a partnership. Some goals only work if they are employee driven, some only work if they are driven from the top, and some need to be conceived of together. I also believe that goals should be flexible things change, priorities shift. It does not make sense to hold an employee accountable for something that is no longer relevant to the company or possible to achieve given constraints outside of an employees control. Most importantly, every employee should be working towards goals that align with short-term priorities in their role, medium-term company-wide objectives and lo ng-term personal professional development goals.Glassdoor What are some of the ways you keep employees engaged?Ingrid Kessler Luckily, at Dataminr, there is no shortage of interesting and impactful projects to work on the company is growing quickly and there are always new initiatives that are driving us forward and ways for individuals to contribute. Our culture is also flexible where we encourage employees to communicate openly with their managers should they feel their work is not keeping them engaged or contributing to their future career goals. Then when we have people working on the right things, we set clear and high expectations, hold people accountable, give feedback, and reward and recognize success. Through that job, I learned that the people you work with can make even the most tedious tasks, like doing inventory, fun and rewarding. Working hard together, taking pride in our work, and keeping a sense of humor was critical. I also learned that I enjoyed balancing my time between being out in front with customers and getting work done in the back by myself. Even today, I love helping people, interviewing candidates, and coaching but I also love hiding behind my computer to work on a complex spreadsheet once in a while

Frequently, this plan - or lack thereof - might look like travel, golf, and part-time baby-sitting for grandkids.While that may sound good at first thought, it is shortsighted. If you are 70 years young in todays world, you could easily have another 20more years of healthy aging if you live a l ife of purpose, have a proper diet, and exercise regularly.Ensuring that retirement years are a healthy and active time in your life requires some purpose and a little bit of passion, most often created by some form of work.In other words, staying in the game - at least part-time - can bea really healthy strategy. Research shows that people who stay engaged in some form of work live longer than those who stop work altogether.Back in the 1970s, I worked at a manufacturing firm populated by many long-term service employees, who had worked at physically and mentally demanding jobs for years. I played a small role in helping them to retire, and most of these people went right from a very active work life to what they thought would be a much-deserved rest.But all too often I noticed that these people deteriorated quite rapidly once they stopped working, and were sadly often gone within two years of retirement. It became evident to me that without real purpose, some people do not last l ong after retirement. There are always wonderful exceptions, but for most individuals whose lives have been characterized by achievement, to stop working, means to stop living.Over the years, Ive had the privilege of helping a number of individuals over 65, continue working through their 80s - and even into their 90s. Through my professional experience, Ive found eight reasons why working beyond traditional retirement age is a healthy thing to considerToday, happy people want a diversity of experience and the ability to cycle in and out of work and play.The stop work model of retirement may be harmful to ones health, both physically and mentally.Being out of the game means you are no longer seen as a player, and with that comes the loss of friends and events that you formerly enjoyed.Traditional retirement brings a change in relationships, and, quite frequently, puts added stress on a marriage.Once people, particularly high-achievers,retire, they can feel a loss of accomplishment a nd joy in getting work done.It pays to keep working, and for many Boomers, there will be a need for additional income.Theres a need to maintain some structure around ones life, and some routines are worth keeping, such asleaving the house for work at least some days ofthe week.Continuing to learn, and even going back to school, keeps you mentally and physically sharp.Anew model of retirement is beginning to emerge, championed by Baby Boomers who have created many trend-setting lifestyle changes. Basically, open-ended questions are those that cannot be answered with a simple yes or no. An employer might ask an open-ended question for a variety of reasons. Generally, he or she will ask an open-ended question to get a sense of your personality, and to see if you will fit into the company culture. He or she might also ask this kind of question to see if you have the qualities and experience needed for the job. Open-ended questions can feel intimidating because there are so many different ways you can answer them. Keep in mind that there are noright or wrong answers. However, a strong answer will focus on why you are an ideal candidate for the specific job. The answer will be in-depth, and might include an example from a past work experience. Types of Open-Ended Interview Questions There a re many different kinds of open-ended interview questions. One common type of open-ended question is abehavioral interview question. A behavioral interview question is one in which a person asks you about your past work experience. For example, an employer might ask, Tell me about a time when you struggled to meet a deadline, or Describe your greatest accomplishment at work. Another common type of open-ended question is asituational interview question. A situational interview question is one in which a person asks how you would handle a hypothetical work situation. Tips for Answering Open-Ended Interview Questions Focus on the job description.No matter what your answer, be sure it focuses on the skills, requirements, and/or experiences related to the job. For example, if an employer asks you to talk about a time you achieved success at work, try to provide an example that relates to the kind of work you would be doing at this job. Provide an example.When appropriate, provide an example from your past work experience in your answer. For example, in a situational interview question about how you would handle a future problem, you can give your answer by providing an explanation of a time you solved a work problem in the past. When answering a question by using an example, try using theSTAR interview technique. This involves describing an example of a past experience in detail. Explain t he situation, the task or problem you dealt with, the action you took to solve it, and the results. Go in depth, but keep it concise.You want to provide in-depth responses to open-ended questions. However, be sure you dont just talk and talk for too long.Stay focused on clearly answering the question. Keep your answer to-the-point and concise. This is particularly important when you are asked the common interview question, Tell me about yourself. What the prospective employer wants is a quick, 2- to 3-minute snapshot of who you are and why youre the best candidate for the position. You shouldtalk about what youve done to prepare yourself to be the very best candidate for the position. Use an example or two to back it up.Tell me about yourself does not mean tell me everything. For example, I volunteer as a staff member for my towns theater program for elementary-school children. I also provide SAT prep to local high school students once a month. I believe my passion for inspiring and educating kids makes me a good fit for your education nonprofit organization. What is your greatest strength? -Best Answers This is a common question that can be answered in many different ways. When responding, dont be modest, but dont exaggerate either. I would recommend only bringing a few (if you expect your menstruation within the first week), as there will be ample opportunity to purchase these at the BX. Makeup.You are not going to be allowed to wear makeup during basic training until graduation day.Hair bands, bobby pins, etc.However, while in uniform (most of the time), you must wear your hair in such a style that it does not protrude past the bottom of the uniform collar, and does not interfere with the wear of t he hat. For most, with long hair, this means tying it up in a bun. Technology compensation continues to rise both in the technology sector itself and for tech positions in other industries. And that growth is posing some challenges for employers. Given the low unemployment rate, wage pressures and the looming talent shortage, especially within the tech sector, it has become increasingly difficult to fill open positions in the industry, says Mike Louer, the Chicago-based regional recruiting director for the central region for Randstad Technologies, an IT and tech staffing and recruiting provider. According to the Conference Board, salaries are expected to increase an average of 3% for jobs in tech in 2017. Heres whats driving those numbers this year. Smart Homes Require Smart Workers Louer attributes advancements in technology as part of the reason for hiring growth in some tech areas. The tech field continues to experience a boom in technological breakthroughs and innovation. As such, demand for roles within the tech sector have increasingly grown, he says. In particular, demandhas escalated for technology professionals such as big data engineers, who build and maintain large-scale databases for analytics use, and for full-stack developers, who help manage a companys front-end and back-end technologies, says Louer. He adds that Internet of Things architects, who develop applications and devices with internet connectivity such as for smart homes, also are seeing significant demand. Additional demand is driven by non-tech companies that need tech skills, such as cyber security, database and system administrators and web development. I recall a prominent CEO of an insurance company stating about six years ago, We are no longer an insurance company, we are a tech company, says Andrew Carges, vice president of global talent acquisition at GoDaddy, a web hosting company based in Scottsdale, Arizona. It was around that time the tech job market really got interesting. More and more companies are embracing and leveraging technology, which has increased demand for tech employees. Silicon Valley Isnt the Only Hot Spot California is still leading the pack when it comes to paying for tech talent. Los Angeles, now referred to as Silicon Beach, continues to have strong tech salaries, says Marissa Peretz, founder and recruiting consultant for Silicon Beach Talent, a tech recruiting firm in Los Angeles. Other tech hubs such as San Francisco, Boston, New York City, Seattle and Austin also have a vibrant market for tech and are showing high demand and an increase in wages. Carges says the San Francisco area is still showing growth in tech salaries, with high sign-on bonuses and equity packages. But other regions are seeing growth in their tech sectors. A common thought is that the startups in Silicon Valley are sucking up all the tech talent. Thats not the case, says Go Daddys Carges. He says GoDaddy alone has hired thousands of tech employees over the past four years in places such as Phoenix, Boston and Seattle. Benefits Can Make the Difference Employers who hire tech workers may need to sweeten the deal with other options that go beyond base pay. While most employers are raising salaries to attract the best technical talent, a lot are also offering additional compensation through profit-sharing bonuses, paid relocation or paid training and tuition reimbursement, says Katy Imhoff, owner and CEO of Camden Kelly, a tech recruiting firm in Dallas. These benefits add value to technical employees overall compensation and attract more qualified candidates than the slight upticks in salaries were seeing. Other benefit options might include subsidized child care, meals, transportation allowances, personal services and other perks, Peretz says. In addition, growing companies may consider offering equity ownership for highly-skilled employees.

Of the brave troops that said they plan on coming that day, 26% said they expect to be either hungover or extra tired, which is 7% higher than the number that said this last year when surveyed by Office Pulse.  Older professionals seemed to need the time to recuperate more than the younger respondents, given 62% of them reported no intention of coming in following the fireworks. Senior management was found to be even more keen on the idea of taking the day, with a shocking 78% reporting so.    AAA reports that 2019 will experience the highest amount o f Americans traveling on Independence day since the organization started keeping track back in 2000. Just about 49 millions citizens plan on doing a bit of traveling on for the Fourth, which is 4.1% more that did so last year.

In addition to feeling like you shouldn’t repeat outfits in front of your colleagues, social media now also “kills” outfits. That is why we are seeing so many rental clothing companies pop up. Rent the Runway to start then Le Tote, Style Lend, and Gwynnie Bee to name a few. Now you can even rent workout clothes from Routinely. The world is encouraging you to never wear the same outfit twice even though it may be your favorite and as a result, women are spending major money on their work attire. The survey found that  more than 29% of respondents said they’ve spent $500 or more on work clothes over the past six months, 19% spend $300-$499 and 20% dole out $200-$299. Just a tiny 14% said they spent less than $99.Though men were included in the monetary results above male professionals are not facing this kind of pressure as their female counterparts. They are expected to just have a few quality suits that they wear to everything.So women have more pressure on what they wear and a re spending more on it? Yes. But according to Diane von Furstenberg women should rethink the whole repeating outfits is a sin school of thought.   The fashion designer icon said repeating outfits shows you have a strong sense of style and you are owning it.She told Thrive, “When you wear something you like - maybe you’ll even get it in different colors - you begin to have your style. The bay is known for its beaches, surf, and wildlife. From the ground, the 100-passenger, two-car train is a charming throwback, looking much like it did when it was first built in 1949. The 128 flexible thin film solar panels, capable of generating 6.4 kW, have been incorporated into the roof of the cars. Even when the sun is hidden behind clouds, the inverter is showing that we are still exporting at 17 kW into the grid. The batteries can also draw from a 30 kW photovoltaic array mounted on the railcar shed roof at the main station. That array can recharge the electric train battery pack in less than 30 minutes. When the train isnt being recharged, the solar panels feed electricity to the grid, says Tim Elderton, managing director for Lithgow Railway Workshop, which was contracted by Byron Bay Railroad Company for the trains solar power conversion. For me being a career railway mechanical engineer, I still find it astounding that a railway company can make money from exporting power generated by solar power, rather than the more conventional situation of spending money on diesel fuel to power trains. The train previously had 300-horsepower Cummins diesel engines. One was ripped out and replaced with an electric drive unit, while the other was retained for ballast weight for wheel traction. The other engine can be used should something ever go wrong with the electric drive unit or solar charging system, Elderton says. There were challenges in the conversion, especially when installing the engine, transmission, piping, and cabling. The total conversion cost roughly U.S. $650,000. It included modifications like installing electric air compressors to operate the air brakes, and replacing all lighting with LEDs to reduce power consumption. The vintage train is off to a successful start, with more than 10,000 passengers in its first 20 days. A restoration project of a museum piece suddenly has turned into a business opportunity for Lithgow Railway Workshop and Byron Bay Railroad, which are receiving inquiries for solar-powered trains. The two companies are planning to form a joint venture to manufacture and export the technology. The Byron Bay train is still new and runs only a short distance, but with battery-powered cars and freight trucks on their way, solar panels could play a role in modernizing trains. Going by its definition, it is actually very important as the vessel, which comes in the shape of a closed container, is designed to hold gases or liquids at a pressure substantially different from the ambient pressure. If it doesnt, the consequences can be fatal. Holding pressure in check has been a monumental challenge since its application began over 300 years ago. This is because the pressure differential is dangerous and many fatal accidents have occurred in the history of pressure vessel development and operation. This explains why its design, manufacture, and operation are regulated by engineering authorities backed by legislation. Since its invention during the industrial revolution in Great Britain, where it was used primarily in the form of boilers for making steam to power steam engines, pressure vessels played a critical role in minimizing the risks of fatal explosions. Its fundamental to many modern industries that use pressure vessels in such process industries as food and energy, says Douglas Chapin of MPR Associates, Alexandria, VA. He was a keynote speaker at the ASME-sponsored PVP annual conference in 2011. Pressure vessels are used in a variety of applications ranging from industrial compressed air receivers to domestic hot water storage tanks. Other examples include recompression chambers, distillation towers, mining operations, petrochemical plants, nuclear reactor vessels, submarine, space ship habitats, and storage vessels for liquified gases such as ammonia, chlorine, propane, butane, and LPG. One key area where pressure vessels are critically important is in oil refineries where PVs are often pushed to their design limits as refiners try to maximize utilization and production of products like gasoline and diesel. In refineries, pressure vessels are employed in many different services, including storing feed and products as well as reactors, separators, and fractionation towers to name a few. Here, technology and online inspection techniques are often used to ensure that this equipment does not shut down or fail prematurely. Inspection Techniques Online inspection is critically important to the safe operation of the pressure vessels not only for the refinery but for the surrounding community, says A. J. Warner, a senior engineer, who works for a refinery plant in Texas. This is done regularly on key equipment and vital areas to monitor the metal thickness on a regular basis. Once the thickness reaches a level known as the minimum thickness, action must be taken to prevent a release of the contents. Other methods to monitor the health of pressure vessels include properly designed and maintained pressure relief valves and installation of corrosion coupons and sentinel holes. Pressure vessel design and technology can be important to us all on a personal level, says Warner. Consider, for example, that a key Gulf coast refinery develops a serious problem in a pressure vessel. This will likely cause a shutdown of that unit, lasting anywhere from one day to several weeks or longer. This causes a disruption or shortage in the supply of gasoline to the market, which will drive up the cost at the pump. Therefore, it is in the best interest of everyone that pressure vessel technology remains a key focus area for the refining industry and beyond. Operation Standards Pressure vessels are designed to operate safely at a specific pressure and temperature, technically referred to as the design pressure and design temperature. A vessel that is inadequately designed to handle a high pressure constitutes a very significant safety hazard. Because of that, the design and certification of pressure vessels is governed by design codes such as the ASME BOILER and Pressure Vessel Code in North America, the Pressure Equipment Directive of the EU (PED), Japanese Industrial Standard (JIS), CSA B51 in Canada, Australian Standards in Australia and other international standards like Lloyds, Germanischer Lloyd, Det Norske Ventas, Société Générale de Surveillance (SGS S.A.). Shape Matters Pressure vessels can be almost any shape, but shapes made of sections of spheres, cylinders, and cones are usually employed. A common design is a cylinder with endcaps called heads. Head shapes are most oftenround/circular or shaped like a dish. More complicated shapes have been more difficult to analyze for safe operation and are usually far more difficult to construct. Aspherical pressure vessel has approximately twice the strength of a cylindrical pressure vessel. However, a spherical shape is difficult to manufacture, and therefore more expensive, so most pressure vessels are cylindrical with 2:1 semi-elliptical heads or end caps on each end. Smaller pressure vessels are assembled from a pipe and two covers. A disadvantage of these vessels is that greater breadths are more expensive, so that, for example, the most economic shape of a 1,000-L (35-cu-ft), 250- bar (3,600-psi) pressure vessel might be a breadth of 914.4 mm (36 in) and a width of 1,701.8 mm (67 in) including the 2:1 semi-elliptical domed end caps. People always assumed that cartilage would be an easy tissue to grow because it is very simple, consisting of only one type of cell, no blood vessels and no nerves, says Dr. Gordana Vunjak-Novakovic, the Mikati Foundation Professor of Biomedical Engineering at Columbia Engineering who led the study. However, although the cartilage that scientists grew in the past looked and felt like cartilage, the mechanical properties were not there. Two mechanical properties of cartilage are essential: mechanical stiffness and lubrication, Vunjak-Novakovic explains. If you compress the cartilage, it should resist the force because thats how cartilage resists force in our joints. If you slide another piece of tissue over cartilage, it should have very low friction. The measurements for stiffness and friction never achieved the normal range of human cartilage, she says. Until now, researchers have had success in engineering pieces of cartilage using young animal cells and also in creating synthetic replacement cartilage in the lab. But this breakthrough means ones own fat tissue or bone marrow can be used to grow cartilage to repair a persons own cartilage defect. This breakthrough could help millions of people who suffer pain or lack of mobility as cartilage cushioning joints erodes over time or is damaged by injury. Vunjak-Novakovic says both her teams approach and the synthetic approach developed by researchers at Duke University have good potential for clinical application. Certainly, we do not have a definitive solution, and there may not be a single solution for all patients and clinical situations, she adds. About a year ago, stumped after years of work, members of Vunjak-Novakovics team decided to forget everything we had tried, look back at biology books, and see how the body makes cartilage, she says. Our overall approach in the lab is to design our tissues based on biological principles. Everyone was always starting from the step when cartilage has been made in the body so we decided maybe there is something in the previous step that is priming the cells to do their job differently. In the body, the cells that form the cartilage first form little cell bodies in which cells are tightly packed. This triggers some of the biological processes that give rise to cartilage. This was never introduced in vitro before,says Vunjak-Novakovic. We did that and continued to culture the forming tissue for several weeks. At the end of the process we had this very beautiful stratified structure. We achieved for the first time complete stiffness and tribology of cartilage. It is especially rewarding, she says, because this method is extremely simple and something everyone can do. Others involved in the project include Dr. Sarindr Bhumiratana, postdoctoral fellow in Vunjak-Novakovics lab and the leading author of a paper describing the study; Dr. Gerard Ateshian, chair of the mechanical engineering department and professor of mechanical engineering and biomedical engineering; and his PhD student, Sevan Oungoulian, who helped perform some of the measurements. Asked why it took so long to achieve, Vunjak-Novakovic says, Its interesting how in life you often say: Why didnt I think about this earlier? Its exactly this. According to her, one of the next steps is using the model in a lab to further some of the developmental processes and study them in the context of disease, for example, modeling osteoarthritis in order to understand the progression of the disease and to look for drugs or measures that would be helpful. Another is to conduct animal studies to determine the durability of the cartilage and whether it develops further in the body to be able to predict how it would work in human patients. As the project moves forward, 3D printing may play an important role in multiplying the mesenchymal cells isolated from bone marrow or fat to produce the very small, uniformly sized cell bodies that generate the functional human cartilage tissue. We used a very simple method for making the cell bodies, but one can envision that clinical reconstruction of large surfaces of cartilage lost to injury or disease would require fast 3D printing of large numbers of cell bodies directly onto anatomically shaped pieces of engineered bone to grow a graft for implantation, says Vunjak-Novakovic. This is teamwork, she points out. All of these problems are too big for one person and often too big for one lab. Columbia is a phenomenal place to be if you are doing something interdisciplinary.
